This research explores how training and onboarding methods affect employee productivity and retention in the pharmaceutical manufacturing field. There is specific product knowledge, regulatory familiarity, product demonstration skills, customer relationship management skills, negotiation skills, and after-sales coordination skills needed for success when selling pharmaceutical equipment. Companies selling pharmaceutical equipment must therefore have structured training and systematic onboarding practices to establish effective and successful sales representatives. This research employed a quantitative research methodology to gather information on sales employees from varying positions associated with pharmaceuticals equipment sales. SPSS was used for descriptive statistical analysis and SmartPLS was used to evaluate the relationship among training/onboarding practices, employee productivity, role clarity, and employee retention. The results of this study show that training and onboarding directly affect employee role clarity and employee productivity. Providing quality training programs/sales techniques and appropriate content when conducting training, creating a positive learning environment, using updated training resources, and integrating new employees seamlessly improves employees' understanding of their job and improves performance in technical selling roles. This research has shown that new employees are aided in their adjustment to an organization's culture, the company's product offerings, reporting systems, customer segments, and sales procedures by means of onboarding assistance. Although retaining salespeople may rely on various factors such as training, productivity, and job satisfaction, additional human resource elements— including pay, recognition, advancement opportunities, supervisor support, work-life balance, and commitment to the organization—affect retention of salespeople. In conclusion, pharmaceutical equipment companies would be well advised to incorporate both technical training, as well as structured onboarding, mentoring and retention-supportive human resource practices for the purposes of creating effective, long-lasting sales teams.
